Today we welcome Caroline Pailloux, CEO and founder of Ignition Program, an agency specialized in sustainable human performance and a leader in recruitment in the start-up ecosystem. We wanted to focus on recruitment and the current challenges faced by recruiters, and provide them with a number of key insights.

First, I would like to ask you, Caroline, for your perspective on the current state of recruitment in France. What can we say about it?

Recruitment in France is currently under pressure, with a shortage of candidates in many industries, particularly in the start-up ecosystem. Although employment is doing well in France, there is a deficit of qualified candidates in certain job roles. I have observed that for a long time, candidates were at the mercy of companies, seeing their job as something they must do, carrying a burden. But in recent years, there has been a shift towards prioritizing professional fulfillment and balance. The question now is, where do I feel useful? Where do I feel that my impact has long-term meaning? Sustainability and humanity in the recruitment process have become fundamental aspects of the recruiting world, especially since the COVID-19 pandemic.

Knowing this, what are the keys to a successful recruitment process?

The first key is to clearly define the needs of the team and develop a recruitment strategy. Creating a job description is not a simple exercise; it requires experience and effort to understand the team’s strategy and determine whether a new hire will fill a specific gap or lead to a reorganization. Identifying the right skills and competencies within the team is crucial as well. It is important to carefully consider a candidate’s past patterns, regardless of their job title, as they may have consistently excelled in certain areas. This might be unrelated to their current or previous positions, but it indicates their strengths. For example, a finance director may have a strong aptitude for project management and team transformations, which are skills more aligned with a general management role. This kind of insight can guide the recruitment process and potentially lead to reorienting the profile.

One key aspect often overlooked is the onboarding process. It is crucial to maintain frequent communication with candidates after they have accepted the job offer, as this is a period of vulnerability where they may consider other opportunities. Maintaining the relationship and providing support is essential to ensure a smooth transition and prevent candidates from renouncing the position due to lack of engagement or communication. Setting clear expectations, providing a well-structured onboarding program, and gradually allowing autonomy are essential steps in fostering a successful integration.

In summary, the keys to a successful recruitment process are:

1. Clearly define the team’s needs and develop a strong recruitment strategy.
2. Look for patterns of success in candidates’ past experiences beyond their job title.
